The healthcare benefits gap costing your firm its top women

We surveyed 1,383 UK financial services professionals about the healthcare they needed last year, and half paid for it themselves. Find out where your PMI falls short, what it’s costing you, and how to fix it before spring 2027.

Key findings

  • Your Gen Z pipeline is at risk. 59.9% of women aged 21–29 are considering leaving or reducing their hours, the highest of any age group in the sector.
  • Fertility and family-building gaps are driving long absences. Fertility is the most-wanted benefit for 30–45 year olds. It’s also the group with the most absences over ten days, and 46.6% of women have taken unplanned time off.
  • The bill is already £1.13m a year. That’s the absence cost alone for a 1,000-person firm. It doesn’t include presenteeism, which affects 47.9% of women, or the cost of replacing people who leave.

Financial services firms invest heavily in health cover, yet half of their people still paid for care privately last year. We surveyed 1,383 UK financial services professionals, and they told us their needs change sharply with age.

Fertility is the top priority for 30–45 year olds.

Men’s health leads for those over 46, rising to nearly half of people aged 62–80.

Standard PMI covers none of these well. The cost lands hardest on women in the middle of their careers.

Women aged 30–45 report the highest rate of absences longer than ten days, which points to gaps in fertility, maternity and neurodiversity support. Younger women are already looking elsewhere. This report shows where the gaps are, what they’re costing your firm, and why your Q4–Q1 renewal is the last chance to close them before equality action plans become public in spring 2027.
